Molly,

Much of the empirical work that I've done over the years has been related
to team effectiveness over time. The reference for the one study that
looked at the relationship between team composition and team effectiveness
over time is:

Watson, W. E., Kumar, K. & Michaelsen, L. K. 1993. Cultural diversity’s
impact on group process and performance: Comparing culturally homogeneous
and culturally diverse task groups. The *Academy of Management Journal*,
36(3): 590-602

The one thing that stands out in my mind inn relation to the effect of team
composition on individuals is that team effectiveness (which greatly
increases over time for diverse groups) has a big impact on the way members
view other team members. Early on (when teams aren't very effective),
members are likely to see members who are "different" in any way as a
deterrent to effectiveness. Later, as teams mature and become more
effective, members are likely to view differences as an asset. There are a
number of places where I've cited the research supporting these
conclusions. Unfortunately, I don't have any of my resources with me while
my wife and I are on our church mission in Iceland.
